The Impact Of Intrinsic And Extrinsic Factors Of Motivation Towards Organizational Commitment In Private Colleges - A Case Study Of Two Selected Private Colleges In Addis Ababa

Private higher education is a rapidly expanding part of Ethiopia’s higher educationrnsystem. Investment in private higher institutions by Ethiopian entrepreneurs is continuedrnto grow, but little is known about their organization and management in general, or thernnature of work factors and employees commitment in particular. This study examines thernimpact of intrinsic, extrinsic, and equity factors of work on employee’s organizationalrncommitment in two selected private colleges in Addis Ababa. The finding shows thatrninstructors in private colleges were satisfied with intrinsic factors of work such asrnopportunity for achievement, challenging work, responsibility, and opportunity forrngrowth and development. On the other hand, instructors were generally dissatisfied withrnextrinsic content of work such as salary, fringe benefits, incentives, job security,rnopportunity for training, and post employment security. Moreover, there was alsornstructural inequity which is a perception of employees that they are required to do toornmuch work for small pay. Consequently, employees were not committed to theirrnorganization which implies the availability of high turnover and lower performance. Tornbuild a viable work force for the success of the colleges and industrial peace, the collegesrnshould invest in the long term goal of their employees and learn to balance their interestrnto earn a higher profit with those of their employees.
